    In fact, in my own teaching and practice, I found that most of the problems stem from our inadequate understanding of theory.     As a teacher who has been studying organizations for a long time, my deepest feeling is that when you cannot understand the relationship between individuals and organizations, when you don’t know how to use organizations to make you more effective, in fact You have no way to develop yourself well.

    Most students enter the organization after graduation, and at a certain stage of development, they will encounter this confusion: My career development is not as good as I imagined. Will it be better if I change a job?

    The topic of talent mobility is very common today. I would like to tell you officially: Organizations may be a driving force for individuals, or it may be a hindering force. We need to understand a common-sense concept: the requirements of a formal organization and the development of a healthy personality are actually incompatible.

    I personally also read Chris Aguiris' book, and I understand this truth. Aguiris defines "the requirements of a formal organization and the development of a healthy personality are incompatible" as the first principle of organizational management. Because we are in a formal organization, you need to assume responsibility, contribution, and power. When you have power, responsibility, and contribution, you should focus on organizational goals, not how you personally develop. In other words, when you undertake organizational goals, a lot of individual things must be let go, and you must restrain yourself. Therefore, in reality, when you feel that the organization is a resistance to you, you must ask yourself, do you think about your development under the responsibility system of the organization? If you think like this, you will find that you may be able to find a solution, but for you, what you need is to constantly break through yourself.

    Therefore, when a classmate feels constrained in the organization and has not developed so well, when considering leaving, I often ask him: Did you leave because your ability was not used or did you suffer from obstacles? If you feel that your abilities have not been brought into play, I will agree with you to change to a new job.

    But if you feel that you are obstructed and there is no place for power, I will tell him that this may be the feeling you would feel in any organization. The core of this question is not that you are bound by the organization, but whether you are willing to continue to contribute your value to the goals of the organization.

    When you think about it and put it into action, you will find that the organization is a help to you, it allows you to contribute more value in the process of constantly restraining yourself. If you don't understand it that way, and think that this is the organization's harm to you, then even if you change to another company, you may still feel the same. This is a very important thing for us to understand between individuals and organizations.


3. The most irreplaceable value focus and investment

    So I often say to undergraduate students that in your undergraduate study, you need to make some planning so that when you enter the organization, you can be a very effective member of the organization. From the above picture, we can see that comparing the traditional organizational structure and the new organizational structure, whether it is the structure, the role of people in the organization, how the organization evaluates people, as well as the design of compensation, contract design, and professional management The design, even the mobility of employees and the risks encountered by the organization, have undergone tremendous changes. If we do not understand these changes well, we will become very difficult in the organization.

    I see a lot of undergraduate students who like to test certificates very much. They have tested various certificates at the university level, such as English certificate, accounting certificate, lawyer certificate and so on. I even met a student who took 7 certificates during university and was approaching graduation. The student asked me: Teacher Chen, where should I go to work? I answered him because you know too many things, and I don't know where you should work.

    When we look back at this student's professional studies, you will find that his grades are not good. As a student, the only accurate evaluation is actually your student status. If you can't do it, even if you have a lot of certificates, there is actually no way to really prove yourself.

    In traditional organizations, it is useful for you to take a lot of certificates because you are a generalist. However, today's organizations actually require you to have skills and expertise, which means you must be an expert in a certain field. Many students and I have said that irreplaceable is the most valuable. What is irreplaceable? This actually stems from your concentration and commitment in a certain field, and your grasp of it. If you can't focus, invest, and grasp it, you may be replaced. This is what I hope students will have on themselves.

    For example, a lot of students came to me and told me, Teacher Chen, I don’t like my original major, and I want to take the exam for your master’s degree, okay? I asked him how his professional grades were, and he replied that he didn’t learn much because he didn’t like it and his grades were bad.

    I answered him: In fact, in the professional study stage of the university, whether you like it or not, it is only the most basic requirement. Any major is a method of training you to learn, not what you have contributed to the major. . This is the topic I hope you will pay attention to, that is, your own planning and training.

    Let's look at the changes in the organization, a very interesting change is that the evaluation system has changed. Before, the organization would care more about how much you invested. Today the organization cares more about your output, that is, what you can make.

    In the past, you might say that I work hard and earnestly. I spend all my time here, and the organization will think you are very good, but today you will only be accepted if these efforts are fruitful. It is the changes that have taken place in the organization that have a huge impact. Everyone in the organization needs to be prepared if you want to develop yourself well.

    First, organizations today are more concerned about how to face uncertainty.

    Therefore, the requirement for people is not whether you can do the job, but whether you can work creatively . In the past, HR may be very concerned about what you have done during the interview, but today, he may be more concerned about whether you can work creatively and whether you can bring more new things.

    Second, the hierarchy of the organization has become flattened from a bureaucratic system.

    In the past, you started at the grassroots level and moved up to the middle and upper levels. Today, the hierarchy was taken away. If you can create value faster, you don't need to be promoted through hierarchy.

    We will encounter many changes in the future. It is not whether there are opportunities, vacancies, and career restrictions. These are actually not there. Because companies are creating new things and new businesses, if we can create value together, you will find more opportunities than before. In the past, we had to wait for vacancies to be available before we could do anything. Today, more often than not, we create new businesses and new platforms, and then people grow up by themselves.

    When these changes occur in the organization, the requirement for individuals is self-management. In the early days when I went to enterprises, I often met young people and said to me, Teacher Chen, can you appoint a master for me and design a career plan for me. In the current changing background, the company has no way to plan for you, because everything is changing, and no one will give you guidance, so I use a word, in the era of self-management, you need to manage yourself.
